Hemşirelerde İşten Ayrılma Niyeti ve Performans İlişkisi: Covid-19 Tükenmişliğinin Düzenleyici Rolü

Amaç - Covid-19 salgının ilk başladığı günden bugüne kadar, çok sayıda insana hastalık bulaşmış ve hayatını kaybetmiştir. Bu süreçte en fazla iş yükünü, hemşirelerin de aralarında bulunduğu sağlık çalışanları çekmiştir. Buna bağlı olarak sağlık çalışanları, fiziksel, zihinsel ve ruhsal olarak oldukça fazla etkilenmiştir. Bu araştırmanın amacı, Covid-19 salgını dönemindeki işten ayrılma niyetlerinin iş performansları üzerinde etkisinin ve bu etkide tükenmişliğin düzenleyici rolünün olup olmadığının belirlenmesidir. Yöntem - Araştırma, TR61 bölgesinde (Antalya, Isparta, Burdur) yer alan kamu hastanelerinde çalışan hemşireler üzerinde yapılmıştır. Araştırmaya 571 hemşire katılmıştır. Araştırmada, “İşten Ayrılma Niyeti Ölçeği”, “İş Performansı Ölçeği” ve “Covid-19 Tükenmişliği Ölçeği” kullanılmıştır. Araştırmanın hipotezleri SPSS Process Makrosu kullanılarak test edilmiştir. Bulgular - Yapılan analiz bulgularına göre, işten ayrılma niyetinin iş performansı üzerindeki olumsuz etkisinin Covid-19 tükenmişliği tarafından düzenlendiği sonucu elde edilmiştir. Tartışma - Bu sonuç, hemşirelerin Covid-19’a bağlı yaşadıkları tükenmişlik hissinin yüksek olduğu durumda, orta ve düşük olduğu duruma nazaran, işten ayrılma niyetinin iş performansı üzerindeki olumsuz etkisi daha da fazla hissettiklerini göstermektedir.

The Relationship Between Nurse’s Turnover Intention and Job Performance: Moderating Role of Covıd-19 Burnout

Purpose - Many people have been contracted and lost their lives since the first day of the Covid-19 pandemic. Healthcare employees including nurses have had experienced the heaviest workload during this process. Therefore, healthcare employees have been hugely affected physically, mentally and spiritually. The study aims at determining the effect of turnover intention on job performance during the Covid-19 pandemic and whether burnout has a moderator role in this effect. Design/methodology/approach - The study was conducted on nurses who work in public hospitals in the TR61 region (Antalya, Isparta, Burdur). 571 nurses participated in the study. “Turnover Intention Scale", "Job Performance Scale" and "Covid-19 Burnout Scale" were used in the study. The hypotheses of the study were tested using the SPSS Process Macro. Findings - According to the findings of the analysis, it was found out that the negative effect of turnover intention on job performance was moderated by Covid-19 burnout. Discussion - This result indicated that nurses have felt the negative effect of turnover intention on job performance more when the burnout emerged as a result of Covid-19 is high compared to the situation where it is medium or low.
