ÖRGÜTSEL ADALET, ÖRGÜTSEL ANOMİ VE ÖRGÜTSEL GÜVEN ARASINDAKİ İLİŞKİ: OTEL İŞLETMELERİNDE BİR ARAŞTIRMA

Örgütsel adalet, örgütsel güven ve örgütsel anomi arasındaki ilişkileri ortaya koymayı amaçlayan bu araştırmada; örgütsel güvenin örgütsel anomiye etkisi, örgütsel adaletin örgütsel güven ve örgütsel anomiye etkisi ve ayrıca örgütsel adaletin örgütsel anomiye etkisinde örgütsel güvenin aracılık rolü incelenmiştir. Bu amaca yönelik olarak Antalya’da faaliyet gösteren beş yıldızlı otel işletmelerinde çalışan kişilerden anket tekniği ile veri toplanmış ve 824 anket değerlendirmeye alınmıştır. Araştırma konuları arasında öngörülen nedensellik bağını ortaya koymak ve araştırmanın hipotezlerini test etmek amacıyla basit doğrusal, çoklu ve hiyerarşik regresyon analizleri gerçekleştirilmiştir. Örgütsel adaletin örgütsel anomiye etkisinde örgütsel güvenin aracılık rolünü ortaya koymak için yapılan hiyerarşik regresyon analizinin sonuçlarından hareketle, aracılık etkisinin anlamlılık düzeyini belirleyebilmek için de Sobel testi yapılmıştır. İşgörenlerin örgütsel adalet algılarının örgütsel güven düzeylerini pozitif ve anlamlı olarak, örgütsel anomi düzeylerini ise negatif ve anlamlı olarak etkilediği, örgütsel güven algılarının ise örgütsel anomi düzeylerini negatif ve anlamlı olarak etkilediği saptanmıştır. Araştırma sonucunda; örgütsel adaletin örgütsel anomiye etkisinde örgütsel güvenin kısmı aracılık etkisine sahip olduğu tespit edilmiştir. İşgörenlerin adalet algılarının yükselmesiyle örgütsel güven duyguları artmakta ve dolayısıyla örgütsel anomi düzeyleri düşmektedir. Bu çalışma, örgütsel adalet ve örgütsel güven düzeylerinin yüksek olduğu işletmelerin, örgütsel anomi ile daha etkili olarak mücadele edebileceğini ortaya koyması bakımından ilgili litaretüre katkı sağlamaktadır

THE RELATIONSHIP BETWEEN ORGANIZATIONAL JUSTICE, ORGANIZATIONAL ANOMIE AND ORGANIZATIONAL TRUST: A STUDY ON HOTELS

In this research which aims to reveal the relations between organizational justice, organizational trust and organizational anomie; The effect of organizational trust on organizational anomie, the effect of organizational justice on organizational trust and organizational anomie, and the role of organizational trust in the organizational justice effects on organizational anomie have been examined. For this purpose, data were gathered from the questionnaire technique of the people working in fivestar hotel companies operating in Antalya and 824 questionnaires were taken into consideration. After this phase, simple linear, multiple and hierarchical regression analyzes were performed to determine the causal link between study subjects and to test the hypotheses of the research. Sobel test was used to determine the level of significance of the mediation effect. It was found that employees' perceptions of organizational justice effect their trust levels positively and significantly, and it effects organizational anomie levels negatively and significantly, and organizational trust perceptions effects organizational anomie levels negatively and significantly. Moreover, it has been reached that organizational trust plays a partial mediating role in the effect of organizational justice to the organizational anomie. As the perceptions of the justice of the employees increase, the organizational trust feelings increase and therefore the organizational levels of the anomie decrease. This study contributes to the related literacy in terms of revealing that organizations with high organizational justice and organizational trust levels can fight more effectively with organizational anomie.
