Algılanan Aşırı Niteliklilik İş Performansı İlişkisinde Psikolojik Sahiplenmenin Aracılık Rolü

Bu çalışmanın amacı, kamu kurumlarında çalışanların aşırı niteliklilik algılarının iş performansı üzerindeki etkisinde psikolojik sahiplenmenin aracılık rolünü araştırmaktır. Bu amaçla araştırmada ilişkisel tarama modeli kullanılmıştır. Çalışma Ticaret Bakanlığı’nın farklı birimlerinde farklı unvanlarda, farklı yerlerde görev yapan 424 kişi üzerinde gerçekleştirilmiştir. Araştırmada kişisel bilgi formu ile beraber, algılanan aşırı niteliklilik ölçeğinin, psikolojik sahiplenme ölçeğinin ve iş performansı ölçeğinin yer aldığı anket formları kullanılmıştır. Çalışmada. frekans, korelasyon ve güvenilirlik analizi ve değişkenler arası doğrudan ve dolaylı ilişkileri analiz etmek için yapısal eşitlik modeli kullanılmıştır. Araştırmada kullanılan ölçme araçlarının yeterli güvenilirlikte olduğu tespit edilmiştir. Araştırma sonucunda elde edilen bulgulara göre algılanan aşırı niteliklilik, iş performansının alt boyutları olan bağlamsal performans ve görev performansı negatif etkilemektedir. Psikolojik sahiplenme ise iş performansının her iki boyutunu, bağlamsal performansını ve görev performansını pozitif etkilediği sonucuna ulaşılmıştır. Araştırmada algılanan aşırı nitelikliliğin iş performansı üzerindeki etkisinde psikolojik sahiplenmenin aracı rol oynadığı görülmüştür. Test edilen modellerin uyum iyiliği değerlerinin istenilen yeterlilik şartlarını sağladığı görülmüştür. Sonuç olarak algılanan aşırı niteliklilik iş performansını negatif etkilediği sonucuna ulaşılmıştır. Bunun yanında algılanan aşırı nitelikliliğin psikolojik sahiplenme üzerindeki olumsuz etkisinin iş performansını olumsuz etkilediği görülmüştür.

Intermediate Role of Psychological Ownership in The Effect Of Perceived Overqualification on The Job Performance

The aim of this study is to search the effect of perception of employee’s overqualification on job performance and its mediating role of phsychological ownership. For this purpose relational survey model is used. Data is collected from 424 personnel working in different departments of Ministry of Trade with different titles. Personnel form, Scale of Perceieved Overqualification, Psychological Ownership and Job Performance are used. Frequancy, Correlation and Reliabilty Analaysis and Structural Equilance Model is used in order to analyse the relation of direct and indirect variables. It is found that the measuring tools used in the search are reliable. According to the results of this search, perceived overqualification has a negative effect on contextual performance and tax performance those are dimensions of job performance. Psychological ownership has a positive effect on contextual perfomance and tax performance. Phsychological ownership has a mediating role on the effect of perceieved overqualification on job performance. Goodness of fit measures are acceptable. As a result, perceived overqualification has a negative effect on job performance. Besides the negative effect of perceived over qualification effects job performance negatively.
