Dönüşümcü Liderliğin Psikolojik Güçlendirme ve Örgütsel Vatandaşlık Davranışı Üzerindeki Etkisi

Bu araştırma dönüşümcü liderlik, psikolojik güçlendirme ve örgütsel vatandaşlık davranışı arasındaki ilişkileri incelemektedir. Araştırmaya yönelik veriler bir üretim firmasında farklı iki departmanda çalışan 233 mavi yakalı çalışan yoluyla sağlanmıştır. Araştırma esnasında öncelikle dönüşümcü liderlik, psikolojik güçlendirme ve örgütsel vatandaşlık davranışı tanımları yapılmıştır. Daha sonra oluşturulan araştırma metodolojisi ışığında korelasyon ve regresyon analizleri uygulanmıştır. Analiz teknikleri göstermiştir ki, dönüşümcü liderliğin tüm boyutları psikolojik güçlendirmenin boyutlarını farklı şekillerde etkilemektedir. Ayrıca, dönüşümcü liderliğin karizma/ilham verme boyutunun örgütsel vatandaşlık davranışı boyutlarının tümü üzerinde bir etkiye sahip olduğu bulunmuştur ve aynı zamanda dönüşümcü liderliğin bireysel düzeyde ilgi boyutunun işletme ile özdeşleşme üzerinde bir etkiye sahip olduğu görülmüştür. İlaveten, psikolojik güçlendirmenin anlam ve yetenek boyutlarının işletme kaynaklarını koruma boyutu dışında kalan tüm örgütsel vatandaşlık davranışı boyutları üzerinde anlamlı bir etkiye sahip oldukları bulunmuştur ve aynı zamanda diğer bir psikolojik güçlendirme boyutu olan etkinin çalışanlar arası uyum ve işletme kaynaklarını koruma ile anlamlı ilişkileri olduğu görülmüştür.

The Impact of Transformational Leadership on Psychological Empowerment and Organizational Citizenship Behavior

This study examines the relationships the transformational leadership, psychological empowerment and organizational citizenship behavior. Survey data were collected from 233 blue-collar workers employed in two different departments of a manufacturing organization. First of all transformational leadership, psychological empowerment and organizational citizenship behavior were defined during the study. Then, correlation and regression analyses were made in the light of the research methodology. The analysis techniques used in the study indicated that all dimensions of transformational leadership have different impacts on the dimensions of psychological empowerment. Moreover, it was established that charisma/idealized influence and inspirational motivation dimensions of transformational leadership have a direct effect on all dimensions of organizational citizenship behavior. The results of the analyses also confirmed that individualized consideration or individualized attention has an impact on identification with the organization. Besides, the meaning dimension and competence dimension of psychological empowerment were found to have a significant effect on all dimensions of organizational citizenship behavior except for protecting company resources. At the same time, influence, another dimension of psychological empowerment, was proved to be significantly linked to both interpersonal harmony and the protection of company resources.
