Örgütsel Güvenin Örgütsel Özdeşleşme Üzerindeki Etkisinde Lider Desteğinin Aracılık Rolü

İşletmeler, hızla değişen müşteri beklentilerine cevap vermeye ve belirsizliğin yoğun olduğu endüstriyel ortamlarda sürdürülebilir bir rekabet avantajı elde etmeye çalışmaktadır. Endüstri içinde ve dışında her türlü kaynağın önemi artmakta, iş süreçlerindeki etkinlik ve verimlilik kaygısı daha belirgin hale gelmektedir. Bu süreçte, işletmenin stratejik kaynaklarından biri olan insan kaynaklarının organizasyonun amaç ve hedeflerine odaklanması, iş tatmini, örgütsel bağlılığı ve etkin performansı, işletmelerin ve akademik çevrenin önem verdiği konulardır. Özellikle çalışanların örgütün kültürel değerleri, amaç ve hedeflerine yakınlığı olan örgütsel özdeşleme düzeylerinin artması ve bu durumun öncüllerinin belirlenmesi önemlidir. Araştırmada örgütsel özdeşlemenin öncüllerini tespit etmeye yönelik olarak örgütsel güven ve lider desteğini içeren kavramsal bir model önerilmiştir. Önerilen modeli test etmek için Aralık 2019'da Ankara'daki AVM'lerde çalışanlara anket uygulandı (n = 324). Elde edilen veriler SSPS-24 ve AMOS-19 programı yardımıyla analiz edilmiştir. Analiz sonuçları göstermektedirki; örgütsel güven örgütsel özdeşleşmeyi anlamlı ve pozitif yönde etkilemektedir. Örgüt ortamında çalışanların örgüte olan güvenlerinin artması, örgütün değerleri ve hedeflerini benimsenmelerini arttırmaktadır. Çalışmanın bir diğer sonucu göstermektedirki; lider desteğinin örgütsel güvenin örgütsel özdeşleşme üzerindeki etkisinde aracı rolü bulunmaktadır. Lider desteğinin örgüt ortamında artması, örgütsel güvenin örgütsel özdeşleşme üzerinde yarattığı etkiyi pozitif yönde etkilemektedir. Bu şekilde örgütsel özdeşleşmenin örgüt ortamındaki birçok değişken üzerindeki olumlu etki ve sonuçları daha da artmaktadır. Araştırmanın sonuçlarının, örgütsel özdeşleşmeye yönelik literatürü genişletirken, uygulayıcıların ilgisini çekecek sonuçlara sahiptir

The Mediating Role of Leader Support on the Effect of Organizational Trust on Organizational Identification

Businesses are trying to respond to the rapidly changing customer expectations and maintain a sustainable competitive advantage in the highly uncertain industrial environment. The importance of all kinds of resources inside and outside of the industry is increasing, and the efficiency and productivity concerns in business processes have become more evident. In this process, as one of the strategic resources of the enterprise, human resources' focus on the goals and objectives of the organization, their job satisfaction, organizational commitment, and effective performance are issues that businesses and the academic environment attach importance to. In particular, it is important to increase the level of organizational identification defined as being feeling close to the cultural values, goals, and objectives of the organization of the employees, and to determine the premises of this concept. In this study, a conceptual model including organizational trust and leader support was proposed to identify the premises of organizational identification. A questionnaire was applied to employees in shopping malls in Ankara in December 2019 to test the proposed model (n = 324). The data were analyzed with the help of SSPS-24 and AMOS 19 software. Analysis results show that organizational trust affects organizational identification in a significant and positive way. The increase in the trust of the employees in the organizational environment increases their adoption of the values and goals of the organization. Another result of the study shows that leader support plays an intermediary role in the impact of organizational trust on organizational identification. The increase of leader support in the organizational environment has a positive impact on the effect of organizational trust on organizational identification. In this way, the positive effects and results of organizational identification on many variables in the organizational environment are further increased. While the research expands the literature on organizational identification, it has results that will also appeal to management practitioners.
