Ücret Tatmininin Ve İşin Özelliklerinin İşe Gömülmüşlük Üzerindeki Etkisinde Mutluluğun Rolü

Literatürdeki mevcut çalışmalarda, ücret tatmininin ve işin özelliklerinin örgütsel ve toplumsal yaşamda bazı kritik sonuçlar doğurduğu ileri sürülmektedir. Bu çalışmanın kapsamında işe gömülmüşlük ve mutluluk, ücret tatmininin ve işin özelliklerinin kritik sonuçları olarak ele alınmıştır. Bu doğrultuda çalışma, ücret tatmininin ve işin özelliklerinin bireylerin işe gömülmüşlük düzeyleri üzerindeki etkisinde mutluluğun rolünün incelenmesini amaçlamaktadır. Bu amaç doğrultusunda, Antalya ve Afyon illerinde beş yıldızlı otel işletmelerinde görev yapan 290 çalışandan anket yolu ile veriler toplanmıştır. Otel çalışanlarından toplanan veriler tanımlayıcı istatistikler, korelasyon ve doğrulayıcı faktör analizleri vasıtası ile değerlendirilmiş, hipotezlerin test edilmesinde ise, yapısal eşitlik modelinden yararlanılmıştır. Araştırma bulguları, ücret yapısından tatmin ile işin öneminin işgörenlerin işe gömülmüşlük ve mutluluk düzeyleri üzerinde olumlu ve anlamlı bir etkiye sahip olduğunu göstermektedir. Bununla birlikte, ek yararlardan tatmin olma ile otonomi boyutlarının işgörenlerin işe gömülmüşlük düzeylerini olumlu yönde etkilediği; mutluluğun da, işe gömülmüşlük üzerinde olumlu yönde bir etkisinin olduğu sonucuna ulaşılmıştır. Ayrıca, ücret yapısından tatminin ve işin öneminin işe gömülmüşlük üzerindeki etkisinde mutluluğun kısmi aracılık rolüne sahip olduğu belirlenmiştir.

The Role of Happiness on The Effect of Pay Satisfaction and Job Characteristics on Job Embeddedness

Previous studies in the literature suggest that there are some crucial consequences of pay satisfaction and job characteristics in organizational and social life. In this context, within the scope of the study, happiness and job embeddedness are considered as crucial consequences of pay satisfaction and job characteristics. Accordingly, this study aims to investigate the effects of pay satisfaction and job characteristics on job embeddedness and also it aims to explore the mediating role of happiness in the effect pay satisfaction and job characteristics on job embeddedness. For this purpose, the data were collected via survey method from 290 employees who are working in five star hotels in Antalya and Afyon provinces. In this respect descriptive statistics, correlation analysis, confirmatory factor analysis, and the structural equation modelling applied to the data for verifying hypotheses which were obtained from employees in hotel establishments. The results of the study indicate that pay structure satisfaction and job significance have positive and significant effect on job embeddedness and happiness level of employees. Morever, satisfaction of benefits and autonomy has positive and significant effects on job embeddedness levels of employees; and also happiness has a significant effect on job embeddedness. In addition to these findings, both happiness has a partial mediating role between pay structure satisfaction and job embeddedness and also between job significance and job embeddedness.
