Örgütsel sosyalleşmenin, örgütsel özdeşleşme ve örgütsel vatandaşlıkla ilişkisi: ilköğretim okulu yöneticileri üzerinde bir araştırma

Bu çalışmada; örgütsel sosyalleşmenin, örgütsel özdeşleşme ve örgütsel vatandaşlık kavramları ile ilişkileri yanında örgütsel özdeşleşme ve örgütsel vatandaşlık değişkenlerinin örgütsel sosyalleşmeyi yordama düzeyi araştırılmıştır. Araştırma, “karma araştırma” türünde desenlenmiştir. Dolayısıyla araştırmada nicel ve nitel araştırma teknikleri bir arada kullanılmıştır. Araştırmanın nicel boyutunda ilköğretim okulu müdürlerinin örgütsel sosyalleşme, örgütsel özdeşleşme ve örgütsel vatandaşlık davranışı düzeylerini belirlemek üzere ilgili ölçekler uygulanmıştır. Araştırmanın nitel boyutunda ise ilköğretim okulu yöneticilerinin örgütsel sosyalleşme strateji ve taktiklerini belirlemek üzere nitel görüşme tekniği uygulanmıştır. Araştırmanın hedef evrenini, Ankara İli dokuz merkez ilçesinde görev yapan 580 ilköğretim okul müdürü oluşturmaktadır. Araştırmada evrenin tamamına ulaşılarak, “tam sayım” tekniği kullanılmıştır. Araştırma verilerini toplamak üzere gerekli izinler alınarak Örgütsel Sosyalleşme Ölçeği (Taormina, 2004) ve Örgütsel Özdeşleşme Ölçeği (Cheney, 1982; Demirel, Çakınberk & Derin, 2011) Türkçeye uyarlanmıştır. Örgütsel Vatandaşlık Ölçeği ise araştırmacılar tarafından geliştirilmiştir. Araştırmanın nicel boyutunda sözü edilen ölçeklerle toplanan verilerin analizinde, ilköğretim okulu müdürlerinin örgütsel sosyalleşme, örgütsel özdeşleşme ve örgütsel vatandaşlık düzeylerini saptamak üzere frekans, yüzde, aritmetik ortalama ve standart sapma betimsel istatistik teknikleri hesaplanmıştır. Örgütsel sosyalleşmenin örgütsel özdeşleşme ve örgütsel vatandaşlıkla ilişki düzeyini ve bu iki değişkenin (örgütsel özdeşleşme ve örgütsel vatandaşlık) örgütsel sosyalleşmeyi yordama düzeyini saptamak üzere de çoklu doğrusal regresyon tekniği uygulanmıştır. Manidarlık sınamaları p≥.05 düzeyinde yapılmıştır. Araştırmanın nitel boyutunda ise görüşme verileri içerik analizine tabi tutulmuştur. Nicel tarama bulguları, ilköğretim okulu yöneticilerinin örgütsel sosyalleşme ve örgütsel özdeşleşme düzeylerinin beklenenin altında olduğunu göstermiştir. Çoklu regresyon analizi sonucuna göre, örgütsel sosyalleşmenin örgüte ilişkin anlayış boyutunu, örgütsel özdeşleşme ve örgütsel vatandaşlık boyutları arasında sadece örgütsel özdeşleşmenin özdeşleşme boyutu düşük düzeyde yordamaktadır. Nitel tarama bulguları ise, ilköğretim okulu yöneticilerinin sosyalleşmesinin genellikle informel, kesintili bireysel süreçlerle gerçekleştiğini, okul yöneticilerinin okuldaki sosyal gruplarla özdeşleştiklerini ve ekstra rol davranışları sergilediklerini göstermiştir
