EVRENSEL VE EŞİTLİKÇİ PERSONEL UYGULAMALARI VE POLİTİK ENGELLENMİŞLİĞİN İŞ TATMİNİ İLE İLİŞKİSİ: KIRGIZİSTAN ÖRNEĞİ

Bu çalışmanın amacı örgüt içerisindeki evrensel personel uygulamaları, eşitlikçi uygulamalar ve politik engellenmişliğin çalışanların iş tatmini ile olan ilişkisini açıklamaya çalışmaktır. İlişkileri test etmek için Kırgızistan/ Celalabat bölgesinde faaliyet gösteren iki tekstil fabrikasında çalışan işçiler seçilmiştir. Anket soruları 150 işçiye dağıtılmış ve 130 adet kullanılabilir olarak temin edilmiştir. Regresyon analizinde elde edilen sonuçlara göre evrensel personel uygulamaları iş tatminini arttırıcı bir unsur olarak ortaya çıkmıştır. Buna karşın eşitlik algısı ve politik engellemenin iş tatmini üzerinde doğrudan etkisi bulunmamaktadır. Bu iki değişkenin evrensel personel uygulamaları algısı üzerine etkileri araştırılmıştır. Elde edilen sonuçlara göre eşitlik algısı evrensel personel uygulamalarını olumlu yönde etkide bulunurken politik engelleme ise olumsuz yönde etkilemektedir. Sonuçlar göstermektedir ki çalışanların iş tatmininin arttırılması için yöneticilerin evrensel personel uygulamalarına önem vermeleri gerekmektedir

The purpose of this paper is to explore the role of universal & equity personnel practices and political interference in job satisfaction of factory workers. In this study, two textile factories were sampled in Kyrgyzstan. Questionnaires were distributes to 150 workers through factories, resulting in 130 usable responses received. Regression analysis results indicated that when employees perceived universalistic personnel practices, they expressed increased job satisfaction. There is no direct affect equity and political interference on employee’s job satisfaction. Equity positively affects on universalistic personnel politics in organization and political interference negatively affects on universalistic personnel politics in organization. The results suggest that managers may need to focus more on universal personnel practices in generating greater job satisfaction of workers
