Kişiliğin karanlık yönünün üretkenlik karşıtı iş davranışlarına etkisinde psikolojik sözleşmenin düzenleyici rolü

Bu çalışma, kişiliğin karanlık yönünün üretkenlik karşıtı işdavranışlarına etkisinde psikolojik sözleşmenin düzenleyici rolünüincelemektedir. Literatürde, kişiliğin karanlık yönü ve psikolojik sözleşme algısıişgörenlerin tutum ve davranışları üzerinde etkili olan önemli faktörler olarakdeğerlendirilmektedir. Çalışmada, üretkenlik karşıtı iş davranışları üzerindeetkili olması beklenen faktörler kapsamında kişiliğin karanlık yönü vepsikolojik sözleşmenin rolü ele alınmıştır. Araştırma amacı doğrultusunda,Antalya ve Bodrum‟da faaliyet gösteren dört adet beş yıldızlı otel işletmesinin237 çalışanından anket tekniği ile veriler elde edilmiştir. Elde edilen veriler,açıklayıcı ve doğrulayıcı faktör analizleri, korelasyon analizi ve hiyerarşikregresyon analizi aracılığıyla değ erlendirilmiş ve anlamlı bulgulara ulaşılmıştır.Araştırma bulgularına göre; makyavelist kişilik özelliğinin üretkenlik karşıtı işdavranışlarını pozitif yönde etkilediği ve makyavelist kişiliğin üretkenlik karşıtıiş davranışlarına etkisinde psikolojik sö zleşme algısının düzenleyici rolününolduğu belirlenmiştir. Bununla birlikte, narsistik kişilik özelliğinin üretkenlikkarşıtı iş davranışlarını negatif yönde etkilediği; narsistik kişiliğin üretkenlikkarşıtı iş davranışlarına etkisinde psikolojik sözleşm e algısının düzenleyici birrole sahip olduğu görülmüştür. Psikopat kişilik özelliğinin ise üretkenlik karşıtıiş davranışları üzerinde anlamlı bir etkisinin olmadığı bulgusuna ulaşılmıştır.

The moderating role of psychological contract in the effect of dark side of personality on counterproductive work behaviors

This study investigates the moderating role of psychologicalcontract in the effect of dark side of personality on counterproductive workbehaviors. In the literature, dark side of personality and perception ofpsychological contract considered as an important factors that are effective onattitudes an d behaviors of employees. In this study, it has been examined thedark side of personality and role of psychological contract that may have effecton the counterproductive work behaviors. According to the aim of the research,data has been collected via su rvey method from 237 employees who areworking five-star hotel establishment which are located in Antalya and Bodrum.In this respect, exploratory and confirmatory factor analysis, correlation and hierarchical regression analysis were used for the data analyses and it has beenobtained significant results. Based on the findings, it is observed thatMachiavellianism has a positive and significant effect on employees‟counterproductive work behaviors and it is found that there is a moderating roleof psycholog ical contract in the effect of machiavellianism oncounterproductive work behaviors. However, narcissism has a negative andsignificant effect on employees‟ counterproductive work behaviors and it isfound that there is a moderating role of psychological c ontract in the effect ofnarcissistic personality on counterproductive work behaviors. Moreover, it hasbeen seen that psychopathy has no significant effect on employees‟counterproductive work behaviors.
