ALGILANAN ÖRGÜTSEL DESTEĞİN BAĞLAMSAL PERFORMANS ÜZERİNDEKİ ETKİSİNDE BİREYSEL ŞÜKRANIN ARACI ROLÜ

Bu çalışmada çalışanların örgütsel destek algısının bağlamsal performans üzerindeki etkisinde bireysel şükranın aracılık etkisi Sosyal Mübadele Teorisi ve Örgütsel Destek Teorisi bağlamında incelenmiştir. İlgili yazın incelendiğinde örgütsel destek algısının pozitif çıktı ya da davranışlara sebep olduğunu gösteren pek çok çalışma olmasına rağmen örgütsel destek algısının bağlamsal performans üzerindeki etkisinde bireysel şükranın aracılık etkisini inceleyen ampirik ya da teorik bir çalışmaya rastlanılmamıştır. Araştırmanın bu yönü çalışmanın özgün yanını temsil etmektedir. Araştırma, Aralık 2016 ile Ocak 2017 tarihleri arasında İstanbul’da kolayda örnekleme yöntemi ile ulaşılan ve lisansüstü eğitimlerine devam etmekte olan 206 hizmet sektörü çalışanı üzerinde yapılmıştır. Araştırma modeli yapısal eşitlik modellemesi kullanılarak test edilmiştir. Araştırma bulguları bireysel şükranın algılanan örgütsel destek ile bağlamsal performans arasındaki ilişkide tam aracılık etkisine sahip olduğunu göstermiştir. Araştırma sonunda yönetici ve uygulayıcılar ile birlikte gelecek araştırmalar için çeşitli öneriler sunulmuştur.

THE MEDIATOR ROLE OF INDIVIDUAL GRATITUDE IN THE RELATIONSHIP BETWEEN PERCEIVED ORGANIZATIONAL SUPPORT AND CONTEXTUAL PERFORMANCE

In this study, the mediating effect of individual gratitude on the relationship between employees perceived organizational support and contextual performance was investigated in light of the Social Exchange and Organizational Support Theories. Although numerous studies investigate the effects of perceived organizational support on the positive outputs and behaviours, any empirical or theoretical studies that examine the mediating effect of individual gratitude on the perceived organizational support-contextual performance relationship has not been encountered at the time of the study. This point represents the originality of the research. The sample of this study consists of 206 service sector employees who are reached by convenience sampling method and continue post-graduate education in Istanbul between the dates of December 2016-January 2017. Data were tested by using Structural Equation Modeling. Path analysis results show that individual gratitude fully mediates the perceived organizational support-contextual performance relationship. At the end of the research managerial and further research implications, as well as new research directions, are provided.
