Örgütsel adalet-öğrenilmiş çaresizlik ilişkisinde cinsiyetin rolü: Bankacılık sektöründe bir araştırma

Çalışmanın temel amacı, çalışanların örgütsel adalet algılarının hissedilen öğrenilmiş çaresizlik üzerindeki etkisinde cinsiyetin rolünü belirlemektir. Özel bankalarda çalışan 179 katılımcıdan elde edilen verilere göre, işlemsel ve etkileşimsel adaletsizliğin çaresizliği arttırdığı görülmüştür. Çoklu grup yol analizi sonuçlarına göre, örgütsel adalet algısının çaresizlik üzerindeki etkileri kadın ve erkek çalışanlar için farklılaşmaktadır. Buna göre, kadın çalışanlarda adalet algılarının öğrenilmiş çaresizlik üzerinde anlamlı bir etkisi bulunmazken; erkek çalışanlarda işlemsel ve etkileşimsel adalet algılarının çaresizlik üzerinde güçlü etkileri olduğu belirlenmiştir. Bulgular, kadınların erkeklere göre çevrelerindeki olumsuzluklar karşısında kendilerini çaresiz hissetmelerinde adalet algısı gibi dışsal faktörler dışında birtakım başka faktörlerin de etkili olabileceğini düşündürmektedir.

The role of gender on organizational justice-learned helplessness relationship: An empirical research on banking employees

The main purpose of the study is to determine the role of gender on the relationship between organizational justice and perceived learned helplessness. Based on the data gathered from 179 participants working at private banks, procedural and interactional juctice were found to increase helplessness. According to the results of multi group path analyses, the effect of organizational justice perceptions on helplessness turned out to be different for male and female employees. Accordingly, while the effects of justice on learned helplessness were not statistically significant for female employees, the strong effects of procedural and interactional justice on helplessness were found for male employees. The findings suggest that when compared to men, rather than justice perceptions some other external factors might trigger women’s feeling of helplessness in face of negative circumstances.
