Mesleki Bağlılığın Bireylerin Mesleklerine Ve Çalıştıkları Örgüte İlişkin Tutumlarını Nasıl Etkilediğini Anlamaya Yönelik Bir Alan Araştırması

Bu çalışma “mesleki bağlılık bireylerin mesleklerine ve örgütlerine karşı tutumlarını nasıl etkilemektedir?’’ sorusundan hareketle mesleki bağlılık ile meslekten ve örgütten ayrılma niyeti arasındaki ilişkileri incelemektedir. Bu kapsamda Bursa’da faaliyet gösteren sekizi devlet ve biri üniversite hastanesi olma üzere dokuz kamu hastanesinde görev yapan 324 hekimden oluşan bir örneklemden veri toplanmıştır. Yapısal eşitlik modelleme Analizi sonuçları duygusal mesleki bağlılığın meslekten ayrılma niyeti üzerinde doğrudan ama negatif bir etkiye sahip olduğunu; meslekten ayrılma niyetinin ise örgütten ayrılma niyeti üzerinde doğrudan ve pozitif yönde bir etkiye sahip olduğunu ortaya koymaktadır. Araştırma bulguları ayrıca duygusal mesleki bağlılık ile örgütten ayrılma niyeti arasında nedensel bir ilişki olduğunu ve meslekten ayrılma niyetinin bu ilişkide aracı bir role üstlendiğini göstermektedir. Bulgulara ilişkin kısıtlar ve gelecek çalışmalar için öneriler sonuç bölümünde tartışılmıştır.

Investigating Occupational Commitment Effects On Emplyees' Attitudes Toward Their Occupation and Organization

This study aims to answer the question that "How does occupational commitment effect the employees’ attitudes towards their occupation and organization?" . Thus the relationship among occupational commitment, occupational and organizational turnover intentions is examined by using structural equation modeling analysis. Data was collected in 324 physicians from eight public hospitals and from one university hospital located in Bursa. Results show that affective occupational commitment has direct and negative impact on occupational turnover intention. We also found that occupational turnover intention has direct and positive effect on organizational turnover intention. Furthermore, results suggest that there is a causal relationship between affective occupational commitment and organizational turnover intention that is mediated by occupational turnover intention. Implications of the findings and suggestions for future studies are also discussed.
