DUYGUSAL VE PSİKOLOJİK FAKTÖRLERİN ÖRGÜTSEL TUTUM VE DAVRANIŞLAR ÜZERİNDEKİ ROLÜ

Bu çalışmanın amacı örgütsel tutum ve davranışlar ile çalışanların sahip oldukları duygusal ve psikolojik faktörler arasındaki ilişkiyi incelemektir. Bu amaçla yapılan araştırmaya İstanbul ve Ankara illerinde çeşitli sektörlerde farklı organizasyon ve düzeylerde çalışan 202 kişi katılmıştır. Değişkenler arasındaki ilişkileri belirlemek amacıyla korelasyon ve hiyerarşik regresyon analizleri yapılmıştır. Sonuçta bütün değişkenler arasında anlamlı ilişkiler tespit edilmiş olup; gerek pozitif duygusal yatkınlık ve gerekse psikolojik sermayenin, örgütsel sinizm ve rol ötesi performansı anlamlı bir şekilde yordadığı bulgularına ulaşılmıştır. Pozitif duygusal yatkınlığın, psikolojik sermaye ile örgütsel sinizm arasındaki ilişki arasında aracı rolü olmadığı fakat psikolojik sermaye ile rol ötesi performans arasında kısmi aracılık üstlendiği tespit edilmiştir. Sonuç ve tartışma bölümünde bu bulguların olası gerekçeleri tartışılmıştır

THE ROLE OF AFFECTIVE AND PSYCHOLOGICAL FACTORS ON ORGANISATIONAL ATTITUDES AND BEHAVIORS

The purpose of this study is to examine the role of trait-like affective factors and state-like psychological factors on organisational attitudes and behaviors. To examine these relationships we studied 202 employees from a broad cross section of organizations in İstanbul and Ankara. To increase external validity of the results, we draw the sample from multiple organizations and industries. It was found that after controlling demographic variables, employees’ state-like psychological capital is positively related to desired positive affectivity and extra-role performance, negatively related to undesired organizational cynicism. Also, it was found that the positive affects mediated the relationship between psychological capital and extra role performance. Finally, the implications and limitations of the study were discussed
