ÖRGÜTSEL ADALETİN İŞ TATMİNİ ÜZERİNDEKİ ETKİSİ: "ALGILANAN ÖRGÜTSEL DESTEK" BİR ARA DEĞİŞKEN Mİ?

Bankacılık ve sigortacılık sektöründe faaliyet gösteren on iki firmadan 356 çalışan üzerinde gerçekleştirilen bu araştırma ile, adalet algıları, algılanan örgütsel destek ve iş tatmini arasındaki ilişkiler araştırılmaktadır. Araştırma hipotezleri algılanan örgütsel desteğin, örgütsel adalet ve iş tatmini arasındaki ilişkide ara değişken etkisine sahip olduğunu öngörmektedir. Keşifsel faktör analizleri iş tatminin işin özelliklerinden tatmin, yöneticiden tatmin ve ödül-ücret sisteminden tatmin olarak üç boyuta sahip olduğunu göstermiştir. Bu çalışma ülkemizde gelişen ve hızla değişen bir sektörde çalışan tatmini artırmayı ve buna bağlı olarak işgücü devrini azaltmayı amaçlayan yöneticiler için önemli bulgular sağlamaktadır. Yapılan çoklu regresyon analizleri ile hem prosedürel hem de dağıtımsal adaletin iş tatminini olumlu etkilediği ortaya koyulmuştur. Diğer taraftan araştırmanın ara değişken analizine yönelik bulguları, adalet algılarının algılan iş tatminin üç boyutu ile ilişkisinde algılanan örgütsel desteğin tam ve kısmi ara değişken etkisine sahip olduğunu göstermiştir
