DÜZENLEYİCİ ODAKLARIN DEĞİŞİME DİRENÇ ÜZERİNDEKİ ETKİSİNDE ÖRGÜTSEL İLETİŞİMİN ARACI ROLÜ

Bu çalışmada, düzenleyici odakların değişime direnç üzerindeki etkisinde örgütsel iletişimin aracı rolü sorgulanmıştır. Düzenleyici uyum kuramı çerçevesinde oluşturulan araştırma modelinde çalışanların yönelimci veya  kaçınmacı düzenleyici odak düzeylerinin  değişime direnç üzerinde farlı etkileri olabileceği düşünülmüştür. Bu etkinin salt düzenleyici odaklar ile açıklanamayacağı örgütsel iletişimin bu etkide gizli değişken (aracı rol) olarak rol oynayabileceği düşünülmüştür. Bu düşünceden hareketle  çalışanların  yönelimci düzenleyici odakları arttıkça örgütsel iletişim üzerinden değişime dirençlerinin azalacağı, kaçınmacı düzenleyici odakları arttıkça değişime dirençlerinin artacağı düşünülmektedir. Bu kapsamda öncelikle yönelimci ve kaçınmacı düzenleyici odaklar, değişime direnç ve örgütsel iletişim  kavramlarına ilişkin kavramsal çerçeveye yer verilmekte, daha sonra, araştırma bölümünde yapılan anket uygulamasına yönelik bulgu ve sonuçlar sunulmaktadır. Sinop ili Boyabat ilçesinde faaliyet gösteren bir üretim işletmesinin 146 çalışanı araştırmanın örneklemini oluşturmaktadır. Araştırma kapsamında kullanılan ankette 5’li likert tipi ölçek tercih edilmiştir. Yüz yüze anket yöntemi ile elde edilen verilerin analizinde SPSS 21.0 ve Process 3.0 makrosu kullanılarak analiz edilmiştir.  Araştırma bulguları sonucunda; örgütsel iletişimin hem yönelimci hem de kaçınmacı düzenleyici odakların değişime direnç üzerindeki etkisinde tam aracılık rolü gözlenmiştir.

THE MEDIATION ROLE OF ORGANİZATIONAL COMMUNICATION ON THE RELATIONSHIP BETWEEN REGULATORY FOCUS AND RESISTANCE TO CHANGE

In this study, the mediation effect of  organizational communication on the relationship between regulatory focus and resistance to change is questioned. Within the framework of the Regulatory Adaptation Theory,  it was thought that employees would have different behaviors according to the preventive foci and promotive foci. Also it was thought that the effect on resistance to change could not be explained through just regulatory focuses  organizational communication  might thought to play as a mediation role in this relationship. From this point of view it was thought that if the promotive foci increases resistance to change will decrease through organizational communication. On the other side ıf the  preventive foci increases resistance to change will increase and organizational communication will play as mediation role in this relationship. In this context, firstly, the conceptual framework for the concepts of promotive and preventive  regulatory focuses,  resistance to change and organizational communication are given , and then findings and results are presented for the survey application in the research section. The sample of the study consists of 146 employees in District of Boyabat in Sinop province.  5-point Likert-type scales were  preferred in the survey. SPSS 21.0 and Process 3.0 package programs were used to analyze the data obtained by the face-to-face survey method. As a result of the research findings; On the other hand, it was observed that the organizational communication has played mediation role on the relationship between regulatory focuses and resistance to change
