MOBBİNG ÜZERİNE NİTEL BİR ARAŞTIRMA: ASTLARDAN ÜSTLERE UYGULANAN MOBBİNG

Mobbing, işyerinde bir/kaç kişi tarafından yıldırmak amacıyla bir kişiye sürekli ve sistematik olarak uygulanan psikolojik tacizdir. Literatürdeki çalışmalar incelendiğinde mobbingin sadece astlara uygulanan bir davranış biçimi olarak ele alındığı, dikey mobbing türü olan aşağıdan yukarı/astların üstlere uyguladığı mobbingin göz ardı edildiği görülmektedir. Bu çalışma literatürdeki bu eksikliği giderip, yöneticilerin çalışanlarından algıladıkları mobbing davranışlarını ortaya koyarak literatürdeki eksikliği gidermeyi amaçlamaktadır. Çalışmada amaçlı örnekleme ile seçilen bir kamu kurumunda yönetici pozisyonunda çalışan 12 idari personele yarı-yapılandırılmış mülakat tekniği uygulanıp elde edilen verilere içerik analizi yapılarak bulgulara ulaşılmıştır. Üstlerin astlardan; iletişim yoluyla, davranış yoluyla, engelleme yoluyla, konumunu saymayarak ve güvensizlik vererek mobbinge maruz kaldıklarını algıladıkları sonucuna ulaşılmıştır. Üstlerin astlardan algıladıkları mobbing davranışlarını ortaya koyarak dikey mobbing türlerinden aşağıdan yukarı mobbingi gündeme getirmesi ve üstlerin astlardan algıladıkları mobbing davranışlarını ortaya çıkarması açısından özgün bir çalışmadır.

MOBBING INFLICTED BY SUBORDINATES ON SUPERIORS: A QUALİTATİVE RESEARCH

Mobbing is a psychological harassment that is continuously and systematically applied to a person for the purpose of intimidation by a few people in the workplace. When the studies in the literature are examined, it is seen that mobbing, which is the type of vertical mobbing, which is applied to the superiors from the bottom-up /subordinates, is considered to be treated as a behavior model applied only to the subordinates. This study aims to eliminate the deficiencies in the literature by revealing the mobbing behaviors perceived by the managers from the employees. In this study, semi-structured interview technique was applied to 12 administrative staff working as a director in a public institution which was chosen by purposive sampling and the findings were analyzed by making content analysis. The superiors; It was concluded that they perceived that they were exposed to mobbing through communication, behavior, blocking, not counting their position and giving insecurity. This is an original study in terms of revealing the mobbing behaviors perceived from the subordinates by the superiors, bringing up the mobbing from the vertical mobbing types and revealing the mobbing behaviors perceived by the superiors from the subordinates.
