Tükenmişlik ve Örgütsel Sessizlik İlişkisi: Otel İşletmelerinde Bir Araştırma

Amaç – Bu araştırma, işgörenlerin tükenmişlik düzeylerini ve örgütsel sessizlik tutumlarını saptamak, tükenmişliğin sessizlik üzerindeki etkisinin yönü ve düzeyini belirlemek amacıyla gerçekleştirilmiştir. Yöntem – Nedensel ilişki tasarımına dayanan araştırma modelindeki hipotezleri test etmek amacıyla, Antalya’nın Belek turizm bölgesinde bir saha çalışması yürütülmüştür. Saha araştırmasında, beş yıldızlı otel işletmesi çalışanlarından toplanan anketlerin 374’ü değerlendirmeye alınmıştır. Bulgular – Yapılan analizler sonucu, çalışanların tükenmişlik durumu düşük düzeyde tespit edilirken, örgütsel sessizlik tutumlarının ise görece orta düzeye yakın olduğu belirlenmiştir. Araştırma amacı çerçevesinde gerçekleştirilen regresyon analizi sonuçlarına göre; tükenmişliğin, örgütsel sessizlik boyutlarından olan kabullenici sessizlik ile korunmacı sessizliğin yordanmasında anlamlı bir etkisinin olduğu belirlenmiştir. Örgütsel çıkarları gözetmek ve örgüt lehine sessiz kalmak suretiyle bir tür özgecilik tutumu olarak tanımlanan korumacı sessizliğin açıklanmasında ise tükenmişliğin anlamlı bir etkisinin olmadığı saptanmıştır. Tartışma – Tükenmişliğin işgörenlerin sessiz kalma tutumlarına olan olası etkilerinin yönü ve düzeyinin belirlendiği bu araştırmada elde edilen sonuçlar, kavramsal ve kuramsal çerçeveyle tartışılmış; gelecek araştırmalar ve uygulayıcılar için öneriler sunulmuştur.

Relationship of Burnout and Organization Silence: A Study at Hotel Businesses

Purpose – This study was performed to determine levels of burnout and attitudes of organization silence of employees and direction and level of burnout on the organization silence. Design/methodology/approach – A field study was carried out in Belek tourism region of Antalya to test hypotheses in the study model based on casual relationship design. 374 of questionnaires collected from employees of five-star hotel businesses were assessed in the field study. Findings – As a result of analyses, while level of burnout of the employees was found as low, it was determined that attitude of organization silence was close to relative medium level. In the results of regression analysis carried out for the purpose of the study, it was determined that burnout had a significant effect on predicting acquiescent silence and defensive silence, being the aspects of organization silence. While explaining the pro-social silence defined as such an altruism attitude by keeping silent in favor of the organization and paying regard to the organizational interest, it was found out that burnout did not have a significant effect. Discussion – Results obtained in this study that direction and level of possible effects of burnout on attitudes of silence of employees was determined were discussed in conceptual and theoretical sense and recommendations were presented for the future studies and practitioners.
