Lider-Üye Etkileşiminin Örgütsel Özdeşleşme Üzerindeki Etkisinde Dağıtım Adaletinin Aracılık Rolü
Bu çalışmanın öncelikli amacı lider-üye etkileşiminin örgütsel özdeşleşme üzerine olan etkisinde dağıtım adaletinin aracılık rolünün incelenmesidir. Bu amaçla perakendecilik sektöründe satış danışmanı ve satış yöneticisinden oluşan toplam 238 kişi ile bir anket çalışması yapılmıştır. Anket çalışmasında lider-üye etkileşimi için Liden ve Maslyn (1998) tarafından geliştirilen ve Türkçe uyarlaması Gürboyoğlu (2009) tarafından yapılan “LMX” ölçeği, örgütsel özdeşleşme için Ashforth ve Mael (1996) tarafından geliştirilen ve Türkçe uyarlaması Polat (2009) tarafından yapılan “Örgütsel Özdeşleşme Ölçeği” ve Colquitt’in (2001) geliştirdiği Özmen vd. tarafından (2007) Türkçeye uyarlanan “Örgütsel Adalet Algısı” kullanılmıştır. Sonrasında veriler analiz edilmiş ve elde edilen bulgulara göre lider-üye etkileşimi çalışanların örgütleri ile özdeşleşmelerini ve dağıtım adaletine yönelik algılarını ve ayrıca dağıtım adaletinin de örgütsel özdeşleşmeyi anlamlı ve pozitif yönde etkilediği sonucuna ulaşılmıştır. Ayrıca lider-üye etkileşiminin örgütsel özdeşleşme ilişkisinde dağıtım adaletinin kısmi aracılık rolü de tespit edilmiştir. Sonuçlar lider üye etkileşimi ile örgütsel özdeşleşme arasındaki doğrusal ilişkinin dağıtım adaleti ile daha iyi açıklanacağını göstermektedir.
The Mediating Role of Distributive Justice in the Relationship Between Leader Member Exchange and Organizational Identification
The purpose of the study is to examine the relation between leader member exchange, organizational identification and distributive justice variables. The study aims to find out the mediatory role of distributive justice between leader member exchange and organizational identification. A survey was conducted of 38 employees to determine the relationship between the variables. Leader member exchange (LMX) scale developed by Liden and Maslyn (1998) adapted by Gürboyoğlu (2009); organizational identification scale developed by Ashforth and Mael (1996), and organizational justice scale developed by Colquitt (2001) and adapted by Özmen vd. (2007) were utilized. The results reveal that leader-member exchange has a significant and positive effect on employee’s organizational identification and distributional justice and distributional justice has significant and positive effect on employee’s organizational identification. The partial mediation role of distributional justice exists on the relationship between leader-member exchange and organizational identification. And the relationship is better explained by distributional justice.
