İstismarcı Yönetimin İş-Aile Çatışması, Performans ve İşten Ayrılma Niyeti Üzerine Etkisi: İş-Aile Çatışması ve Cinsiyetin Düzenleyici Rolü
Amaç – İstismarcı yönetim, çalışanların tutum ve davranışlarını olumsuz olarak etkilemektedir. Çalışmada istismarcı yönetimin iş-aile çatışması, algılanan çalışan performansı ve işten ayrılma niyeti üzerindeki etkisini incelemektir. Ayrıca istismarcı yönetim performans ve işten ayrılma niyeti ilişkisinde, iş-aile çatışmasının ve cinsiyetin düzenleyicilik etkisini araştırmaktır. Yöntem – Veriler, 2019 yılında bir kamu kurumunda görev yapmakta olan 296 çalışandan anket yöntemiyle Ocak-Şubat aylarında elde edilmiştir. SPSS 25 programı ile, korelasyon ve regresyon analizleri yapılarak değişkenler arasındaki ilişkiler, değişkenlerin birbirleri üzerindeki etkileri incelenmiştir. Ayrıca istismarcı yönetimin, performans ve işten ayrılma niyetinde, iş aile çatışması ve cinsiyetin düzenleyici rolü araştırılmıştır. Bulgular – Analizler sonucunda istismarcı yönetimin algılanan performansı azalttığı, işten ayrılma niyeti ve iş-aile çatışmasını artırdığı, istismarcı yönetim ile performans ve işten ayrılma niyeti ilişkisinde iş-aile çatışmasının ve cinsiyetin düzenleyici etkisi olduğu tespit edilmiştir. Tartışma – Uluslararası alanda yapılan çalışmalar istismarcı yönetimin çalışanların işten ayrılma niyetini, iş-aile çatışmasını artırdığı ve iş performansını azalttığını göstermektedir. Bu araştırmanın bulguları diğer araştırmaların sonuçlarını destekler niteliktedir. Ayrıca hem iş-aile çatışmasının, istismarcı yönetimin iş performansı üzerindeki etkisini hem de cinsiyetin istismarcı yönetimin işten ayrılma ve iş performansı üzerindeki etkisinde düzenleyici etkisi olduğu görülmektedir.
(The Effect of Abusive Supervision on Work-Family Conflict and Intention to Quit: The Moderating Effect of Work-Family Conflict and Gender)
Purpose – The study aims to investigate the effect of abusive supervision on work-family conflict, perceived employee performance and intention to quit. In addition, it is aimed to investigate the moderating effect of work-family conflict and gender in the relationship among abusive supervision, performance and intention to quit. Design/methodology/approach – The data were obtained from 296 employees working in a public institution in January-February in 2019. By using SPSS 25 program, correlation and regression analyses were performed to investigate the relationships between variables and their effects. Also, it had been examined the moderating role of work-family conflict and gender on the relationship among abuse supervision and perceived performance and intention to quit. Findings – Analyzes revealed that the perception of abuse supervision decreased perceived performance of employees, increased intention to quit and work-family conflict, and work-family conflict and gender had a moderating effect on the relationship among abuse supervision and perceived performance and intention to quit. Discussion – International studies indicate that abusive supervision increases employees' intention to quit, work-family conflict, and reduces job performance. The findings of this study support these results. Also, it is seen that both work-family conflict has a moderating effect on the relationship between abusive supervision and job performance and, gender has a moderating impact on intention to quit and job performance of employees.
