İş Özelliklerinin İşten Ayrılma Niyetine Etkisinde Kariyer Tatmininin Aracı Rolü

Bu çalışmanın amacı Hackman ve Oldham (1975) tarafından geliştirilen İş Özellikleri Modeli kapsamında çalışanların elde ettikleri psikolojik tutumların işten ayrılma niyetine olan etkisinde kariyer tatmininin aracılık rolüne sahip olup olmadığının tespit edilmesidir. Araştırmanın verileri Ankara’da bulunan iki devlet üniversitesinde görev yapmakta olan 271 Araştırma Görevlisi’nden elektronik anket yöntemiyle elde edilmiştir. Söz konusu değişkenler arasındaki ilişkilerin incelenebilmesi amacıyla SPSS 23 programı aracılığıyla korelasyon ve regresyon analizleri gerçekleştirilmiştir. Analiz sonuçlarına göre üç tür psikolojik durum olan işin anlamlılığının tecrübe edilmesi (işin anlamlılığı), işin sonuçlarından kişisel sorumluk hissi (otonomi) ve işin sonuçları hakkında bilgi edinme (geri bildirim) ile kariyer tatmini arasında pozitif yönlü, işten ayrılma niyeti ile arasında ise negatif yönlü anlamlı ilişkiler olduğu tespit edilmiştir. Bunun yanı sıra kariyer tatmininin, bu üç psikolojik durumun işten ayrılma niyeti ile arasındaki ilişkilerde kısmi aracı role sahip olduğu sonucuna da ulaşılmıştır.

The Impact of Job Characteristics on Intention to Leave: The Mediating Role of Career Satisfaction

The purpose of this study is to examine the mediating role of career satisfaction on the relationships between three psychological states (according to Hackman and Oldham (1975) Job Characteristics Model) on intention to leave. The data of the study were obtained by electronic questionnaire from 271 Research Assistants working at two public universities in Ankara. In order to examine relationships between that variables, correlation and regression analysis were examined by SPSS 23 program. According to the results there are positive and significant relationships between three psychological states (meaningfulness of work – responsibility for outcomes – knowledge of results) and career satisfaction. On the other hand results also reveal that there are negative and significance relationships between psychological states and intention to leave. Furthermore career satisfaction has a partial mediating role on the relationship between three psychological states and intention to leave.
