Çalışma Arkadaşlarına İlişkin Algıların Örgütsel Vatandaşlık Davranışı ve Sinizme Etkisi

Bu çalışmanın amacı, bireyin ve çalışma arkadaşlarının psikolojik sermaye, örgütsel sinizm ve örgütsel vatandaşlık davranışları arasındaki ilişkileri, çeşitli sektör ve örgütlerde çalışan 202 kişilik bir örneklem üzerinde incelemektir. Kurulan doğrusal hiyerarşik model sonucuna göre bireyin çalışma arkadaşlarının psikolojik sermayesi ile kendi örgütsel sinizmi arasında negatif, kendi örgütsel vatandaşlık davranışları arasında pozitif ilişki tespit edilmiştir. Bu ilişkilerde bireyin kendi psikolojik sermayesi aracı rol oynamaktadır. Bireyin çalışma arkadaşlarının örgütsel sinizmi ile kendi psikolojik sermayesi arasında ise anlamlı ilişki bulunmamakla birlikte, kendi örgütsel sinizmi arasında pozitif ilişki tespit edilmiştir. Bütün bulgular birlikte değerlendirildiğinde, çalışma arkadaşlarına ilişkin algıların, arzu edilen ve edilmeyen iş çıktıları üzerindeki etkisinden ötürü psikolojik sermaye ve örgütsel sinizmin önemi ortaya çıkmaktadır. Sonuç bölümünde bu bulguların olası gerekçeleri tartışılmış ve daha önce yapılan araştırma bulgularıyla kıyaslaması yapılmıştır.

The Role of Perceptions About Co-Workers on Organizational Cynicism And Citicizenship Behavior

Using a sample of 202 employees from a broad cross section of organizations, this study investigated the relationships of employees’ and their coworkers’ organizational citizienship behavior, cyncism and psychological capital. Hierarchical linear modeling results revealed that coworkers’ psychological capital was negatively related to employees’ self organizational cynicism and positively related to organizational citizienship behaviors, with these relationships mediated by employees’ psychological capital. We also found that coworkers’ organizational cyncism was not related to employees’ psychological capital but was positively related to employees’ organizational cynicism. Finally, the possible reasons, implications and limitations of the study were discussed.
