ÖRGÜTSEL YABANCILAŞMA VE İÇ GİRİŞİMCİLİK ARASINDAKİ İLİŞKİDE PSİKOLOJİK RAHATLIK ALGISININ DÜZENLEYİCİ ROLÜ

Bu çalışmada örgütlerde son yıllarda farklı nedenlerden dolayı yaşanan örgütsel yabancılaşma duygusunun örgütlerin sürdürülebilir rekabet avantajı (SRA) sürecindeki belirleyenlerinden iç girişimcilik davranışı üzerine olan etkisi sorgulanmıştır. Ayrıca bu etkide psikolojik rahatlık algısının düzenleyici rolü sorgulanmıştır. İç girişimcilik davranışı çalışanların örgüt içinde verim ve etkinliği arttırmak için gösterdikleri yenilik ve yaratıcılık güdümlü davranışları ifade etmektedir. Örgütsel yabancılaşma örgütte çalışanların güçsüzlük, çaresizlik,  umutsuzluk, anlamsızlık duygularını ifade etmek için kullanılan olumsuz bir duygudur. Psikolojik rahatlık algısı çalışanların örgütte hissetmiş oldukları kişilerarası saygı ve hoşgörü seviyesidir. Sinop il ve ilçelerinde bulunan KOBİ’lerde çalışan 159 katılımcıya uygulanan anket sonuçlarına göre psikolojik rahatlık algısının düzenleyici rolü gözlenmiştir. Normlara uymama kuramı ve kolektivist grup içinde bireysel davranışlarla psikolojik rahatlık algısının örgütsel yabancılaşma ve iç girişimcilik arasındaki ilişkideki düzenleyici etkisi açıklanmaya çalışılmıştır.

MODERATION ROLE OF PSYCHOLOGICAL SAFETY ON THE RELATION BETWEEN ORGANIZATIONAL ALIENATION AND INTRAPRENEURSHIP

In this research the effect of organizational alienation which arises from different predictors,  on intrapreneurship, considered as one of the main predictors of sustainable competitive advantage (SCA) is questioned. Also moderating role of psychological safety on this relationship was quesioned. Intrapreneurial behaviors defines innovation and creativeness guided behaviors which  aimed to increase effectiveness and productivity in organization.  Work alienation is a negative emotion which is  used to express the mood of powerlessness, hopelessness, desperateness, meaninglessness of employees in an organization. Psychological safety perception indicates the level of interpersonal respect and tolerance in an organization. Moderation effect of psychological safety was observed according to the results of surveys which were gathered from employees in SME’s of Sinop and its districts. With the help of nonconformity theory and individualistic behaviors within collectivist group the moderating role of psychological safety on the relationship between organizational alienation and intrapreneurship is tried to be explained.
