Örgütsel Adalet ve Örgütsel Bağlılık Arasındaki İlişkilerde İçsel ve Dışsal İş Tatmininin Aracılık Rolü: Bankacılık Sektöründe Bir Araştırma

Bu çalışmada örgütsel adaletle ile örgütsel bağlılık arasındaki ilişkiler incelenirken, bu ilişkide içsel ve dışsal iş tatmininin aracılık rolü araştırılmıştır. Bu kapsamda bankacılık sektöründe iş yaşamlarına devam eden 269 çalışan üzerinde bir araştırma yapılmıştır. Araştırma sonuçlarına göre örgütsel adalet boyutlarından etkileşim adaleti boyutunun çalışanların örgütsel bağlılığını içsel ve dışsal iş tatmini aracılığı ile etkilediği tespit edilmiştir. Dağıtım adaleti ile süreç adaletinin örgütsel bağlılık üzerinde doğrudan veya dolaylı olarak etkilerinin bulunmadığı görülmüştür. Dağıtım adaleti ve etkileşim adaleti boyutlarının ise dışsal iş tatmini, etkileşim adaleti boyutunun ise içsel iş tatmini üzerinde pozitif ve anlam etkileri olduğu tespit edilmiştir.

The Mediating Effect of Internal and External Job Satisfaction on Relationships Between Organizational Justice and Organizational Commitment: A Study on the Banking Sector

In the present study, we examine the relation‐ ship between organizational justice and organi‐ zational commitment; in the meantime we researched the mediating role of internal and external job satisfaction in this relationship. Data collected from 269 employees in banking sector are evaluated. Results shows that the interac‐ tional justice dimension of organizational justice has an effect on organizational commitment with the mediation of intrinsic and extrinsic job satisfaction. Results also indicate that neither distributive justice nor procedural justice has an effect directly or indirectly on organizational commitment. As another finding of the study was that distributive justice and interactional justice dimensions have positive and significant effects on extrinsic job satisfaction; whereas interactional justice have positive and significant effects on intrinsic job satisfaction.
