OTEL İŞLETMELERİNDE ÖRGÜTSEL BAĞLILIK VE ÖRGÜTSEL VATANDAŞLIK DAVRANIŞI İLİŞKİSİ

Problem Durumu: Günümüzde örgütler, varlıklarını sürdürebilmek için, iş tanımlarında biçimsel olarak belirlenmiş görevlerin ötesinde davranış sergileyen ve örgütlerine bu yönüyle önemli katkılar sağlayan işgörenlere daha çok ihtiyaç duymaktadır. Bunun için örgütsel vatandaşlık davranışı olarak bilinen davranış kalıplarının teşvik edilmesi gerekmektedir. Bu tür davranışları etkileyen önemli belirleyicilerden biri örgütsel bağlılıktır. Araştırmanın Amacı: Bu çalışmanın amacı, örgütsel bağlılığın örgütsel vatandaşlık davranışı üzerindeki etkilerini incelemektir. Yöntem: Çalışma ile ilgili veriler anketler aracılığıyla 283 otel çalışanından toplanmıştır. Verilerin analizinde tanımlayıcı istatistikler, korelasyon ve regresyon analizleri kullanılmıştır. Bulgular ve Sonuç: Analizler, örgütsel bağlılığın, örgütsel vatandaşlık davranışı üzerindeki etkileri konusunda güçlü destek sağlamaktadır. Örgütsel vatandaşlık davranışının en önemli belirleyicisi normatif bağlılıktır. İkinci duygusal bağlılık ve son olarak devam bağlılığıdır. Öneriler: Örgütlerde örgütsel vatandaşlık davranışını geliştirebilmek için, işgörenlerin örgütsel bağlılıklarını artırmak gerekir. Bunun için örgüt içinde paylaşılan bir vizyon oluşturmak, örgüt yönetimlerinin en önemli sorumluluklarından biri olmalıdır. Ayrıca, örgütsel bağlılık açısından işgörenlere, örgütleri için önemli olduklarını hissettirmek gerekir. İş zenginleştirme, kararlara katılımı sağlama, yetki devri, ihtiyaç duyulan kaynakları sağlama gibi uygulamalar yararlı olabilir. Öte yandan özellikle normatif bağlılık açısından, işgörenlerin sahip oldukları değerlerle örgüt değerlerinin örtüşmesi sağlanmalıdır. Bunlara ek olarak, adil bir ödüllendirme sisteminin varlığı da örgütsel bağlılık açısından yararlı olacaktır

Relationships Between Organizational Commitment and Organizational Citizenship Behaviour in Hotel Establishments

Problem Statement: Today organizations require the employees which show extra behaviors beyond their formal job descriptions arranged formally and make considerable contributions to their organizations. For this reason, some behavior models which are known as organizational citizenship behavior must be encouraged. One of the most important antecedents that affect these types of behaviors is organizational commitment. Resarch Aims: The purpose of this study is to examine the effects of organizational commitment on organizational citizenship behaviour. Method: Data for the study were obtained from 283 hotel employees in the city of İstanbul through questionnaires. Descriptive statistics, correlation and regression analysis were used to analyze the data. Findings and Results: Analyses provide strong support for the impacts of organizational commitment on organizational citizenship behavior. The most antecedent of organizational citizenship behavior is normative commitment. Second is emotional commitment and lastly contiunace commitment. Proposals: In order to increase the level of organizational citizenship behavior organizational commitment of employees must be improved. For this reason one of the most important responsibilities of management..must be establishing a vision which is shared inside the organization. Besides for increasing organizational commitment, managers should cause employees to perceive themselves important. In this framework some applications like job enrichments, providing participation to decisions, authority delegation or providing the resources required may be useful. On the other side, for organizational commitment, a harmony between employees’values and organizational values must be provided. Existence of an equitable reward system in organization will be also advantegous for organizational commitment
