ALGILANAN AŞIRI NİTELİKLİLİĞİN YENİLİKÇİ İŞYERİ DAVRANIŞLARI ÜZERİNDEKİ ETKİSİNDE KOLEKTİF ŞÜKRANIN ROLÜ

Bu çalışmada algılanan aşırı nitelikliliğin yenilikçi (inovatif) davranışlar üzerindeki etkisinde kolektif şükranın şartlı değişken etkisi incelenmiştir. İlgili alanyazın incelendiğinde önceki çalışmalar genellikle algılanan aşırı nitelikliliğin çalışanların olumsuz davranışlar ya da tutumlar sergilemesinde önemli bir öncül olduğunu vurgulamaktadır. Ancak, algılanan aşırı nitelikliliğin uygun koşular altında olumlu davranış ya da tutumlara yol açacağını gösteren çalışmalar ilginç bir şekilde sınırlı düzeydedir. Bu bağlamda bu araştırmanın amacı alanyazında oldukça yeni olan bir duygu durum değişkeni olan kolektif şükranın düzenleyici etkisini kişi-iş uyumu kavramsal çerçevesinde araştırarak ilgili alanyazındaki boşluğu doldurmaktır. Araştırma İstanbul İlindeki bir sigorta şirketinde çalışmakta olan 121 beyaz yakalı çalışan üzerinde uygulanmıştır. Araştırmada elde edilen veri PROCESS SPSS makrosu kullanılarak analiz edilmiştir. Araştırma bulguları göstermiştir ki algılanan aşırı nitelikliliğin yenilikçi davranışlar üzerindeki olumsuz etkisi kolektif şükran düzeyi düşük olan çalışanlarda daha güçlü iken, yüksek olan çalışanlarda istatistiksel açıdan anlamlı değildir. Araştırma sonucunda yönetici ve uygulayıcılar için çeşitli öneriler sunulmuştur.
